In this paper, we examine whether human capital quality affects firms’ cash holdings. Using a sample of U.S. firms from 1980 to 2022, we find that a one standard deviation increase in human capital quality is associated with an increase of 0.053 in the cash-to-total assets ratio.Further, using the hiring of a chief diversity officer as a proxy for a diverse and inclusive workforce, we find that firms that hire chief diversity officers have higher cash holdings. Human capital is a heterogeneous and significant input in firms' production technology. Human capital provides a competitive advantage and significantly affects firm value (e.g., Martín-de-Castro et al., 2006, Belo et al., 2022). However, firms with higher-quality human capital are exposed to skilled labour risk, influencing corporate finance decisions such as capital structure and working capital (Khoo and Cheung, 2023, Cheng et al., 2024).For instance, cash holdings as a percentage of assets has more than doubled from 9 % to 20 % from 1970 to 2010 (Falato et al., 2022). Literature has not thoroughly investigated the determinants of cash holding from the viewpoint of corporate finance policies, such as investment in human capital quality.In this paper, we explore the effect of human capital quality on firms' cash holding. Using data for U.S. firms from 1980 to 2022, we examine the effect of human capital quality on cash holdings. We also identify and test two channels—skilled labour risk and agency costs—through which human capital quality may affect cash holding.
